Work climate as a predictor of job performance among financial officers in public health

Daniel Esteban Velasco Reyes, Ximena Elizabeth Flores López, Erika Gabriela Martínez Pastor, Daniel Alberto Salazar Burbano

Resumen

Foundation: Work climate is a strategic factor in the functioning of public health institutions, as it influences employee motivation, commitment, and performance. However, there is limited evidence regarding its predictive capacity among financial officers.

Objective: To analyze the predictive capacity of work climate on the financial officers´ job performance in public health institutions.

Methods: A quantitative applied research with a non-experimental, cross-sectional, correlational-predictive design was conducted involving 200 financial officers from public health institutions. Two standardized instruments were applied to assess work climate and job performance.

Results: A strong, significant positive correlation was found between work climate and job performance (ρ = 0.642; p < 0.001). All dimensions of work climate were significantly associated with performance (p < 0.001), with leadership support (ρ = 0.647) and organizational integration (ρ = 0.631) standing out. The regression model showed that work climate explained 46.8% of the variability in job performance (R² = 0.468), serving as a significant predictor (β = 0.684; p < 0.001). Leadership support (β = 0.286), institutional communication (β = 0.241), and organizational integration (β = 0.213) were the primary predictors of performance. Factor analysis confirmed adequate structural validity (KMO = 0.912; Bartlett p < 0.001), explaining 72.6% of the total variance.

Conclusions: Work climate is a significant predictor of the financial officers´ job performance in public health institutions.
